How Does Employees' Perception of Digital Transformation Affect Job Performance: The Role of Workplace Informal Learning and Job Crafting

Abstract

Although organizations recognize the human resource implications of digital transformation, scholarly understanding of how employees' perceptions of digital transformation are related to job performance via proactive work behaviors remains limited. To address this gap, this research proposes and empirically tests a theoretical model of employee digital adaptation, contributing to both the digital transformation and human resource management literature. Based on self-determination theory and human capital theory, this research examines the relationship between employees' perceptions of digital transformation and job performance, and investigates the mediating effect of job crafting and the moderating role of workplace informal learning. The presented hypotheses were evaluated with Hayes's PROCESS macro on 302 valid survey responses obtained from telecommunications companies in Guangzhou, China. The results indicate that employees' perceptions of digital transformation are positively associated with job performance through job crafting behaviors. Moreover, this indirect effect intensifies when employees engage in higher levels of workplace informal learning. These findings suggest that organizations should actively foster job crafting and develop supportive informal learning frameworks to maximize the performance benefits of digital transformation initiatives.
